Parenthood Penalty for Women

Dear friends of women in science,

Apropos of the discussion of the letter in response to a 1961 letter from Harvard, here's more about penalties for motherhood in the workplace. The Stanford women's newsletter covered an article from The New York Times on June 8, 2013, by Stephanie Coontz, a professor at Evergreen State College in Washington. She started with the 1962 riddle about a man and his son in a wreck, where the son needs surgery. He's rushed to the emergency room but the surgeon says, "I cannot operate on him, he's my son." The identity of the surgeon was very hard to figure out twenty years ago; she's his mom. But today, when Coontz tells us her son's class graduated from medical school recently with women as over half the class, is it still puzzling? Apparently, yes.

According to Coontz, when recently "Boston University researchers Mikaela Wapman and Deborah Belle posed the same riddle to students there, 86 percent of those who had never heard the riddle still could not figure out that the surgeon was the boy's mother! It is an ironic indication of how far we have come in another direction that a higher number of students guessed that the boy had two gay fathers."

Back in 1963, the Equal Pay Act was signed and became the law of the land. A woman then made 60 cents for each dollar a man made. Today, of course, it's better. Now she makes 77 cents. Obviously we still need to improve. But it turns out most of the improvement has happened for unmarried women and for women in the top 20% of the workforce in terms of salary level. And at every education level, women earn less than men.

The parenthood penalty has some interesting features. According to Coontz, "Motherhood, writes the sociologist Joya Misra, is now a greater predictor of wage inequality than gender in the United States. According to her research, conducted with Michelle Budig at the University of Massachusetts, Amherst, motherhood imposes about twice the earning penalty in the United States compared with what women face in countries that have expansive publicly financed child care systems."

She also cites Professor Correll of Stanford that women with children receive five dollars less per hour per child than women without children. And it's harder for them to get jobs: In one of her group's studies, they used fake resumes with and without Parent-Teacher Association responsibilities, implying motherhood. Those with the PTA item were called back only half as often.

The best boss I ever had for matters related to child raising was a man who had a wife who was a professional and, therefore, understood the concept of sharing child raising responsibilities.

I find it hard to work with men whose only responsibility at home is to call if they are gong to be late for dinner! They just don't get it.

Hi Susan,
I'm so pleased to hear you support grad students for pregnancy but not really surprised that good, affordable child care is so elusive and expensive. If only we'd copy Finland on that one: they seem to have great, inexpensive, child-development oriented, affordable child care for all as best I can tell from things I've read. Wonder how they pay for it? I guess that's the "socialism" we hear so many complaints about from Congress. Anyway, I think it's greatly needed and if I could, I'd wave a wand and get NSF and NIH to give extra support grants to universities with extensive child care centers.

Hi Helen,
It's interesting to hear your thoughts when considering industry hires. I feel sure you're a great mentor to women once they are working with you. I'm a bit sad to hear you worry about pregnancy leave, but we hired a faculty member and had a PL immediately so I have an idea of how it can throw a monkey wrench into the works. It's great that a mother is, in your view, ready for power organization!

Hi Laura,
I've spoken about my own struggles with this in hiring women, and it still stands true. If a woman comes in to interview while pregnant, it's a struggle to choose her, but it also extends to if she has no children. Then there is the fear that she will with the accompanying long leave times that the state of California provides (most women here take 5 months off).

Mothers who already are doing an excellent job juggling their responsibilties are however seen as potential top performers. They can multi-task (obviously). They are driven to succeed against odds. And they really, really need the job...

So I see a refinement for women these days where depending on where they are with their family planning, it's a different type of discrimination.

Our department has had a large number of graduate students have babies this last year (must be the water ;-). Unlike most universities, ours offers graduate students a "maternity fellowship" for the semester they give birth, so they don't have to TA or RA, and that's helpful.  The real problem they are all having is finding appropriate, affordable childcare when they come back to the lab the next semester. University childcare is way over-subscribed, and infant care is hard to find and expensive. This leaves us all in a difficult position.  This article from Slate highlights the heavy baby penalty paid by women in academe.

Hi Siri,
Yes, a couple of years ago in my own department we did have students (women too) make inappropriate comments in a joint meeting of faculty and students in a hiring discussion. Like you, we tried to point out it was illegal, inappropriate, and discriminatory. They still looked mutinous and dissatisfied, but they stopped saying anything out loud. I was shocked. How can today's women be so backwards on this issue? Not all are, I hasten to say. But those who grew up in a "post-gender-discrimination world" in their own view don't seem to get always get it.

I'm sorry to say, my students wrote negative things about a superb woman who we interviewed while she was late in pregnancy. Even women students! They seemed to think she wouldn't pay enough attention to them if she had a small child. I was shocked, and talked with them about this a lot, but didn't make much headway. Have you run into anything like that?
